Where I work, bartenders pool tips, the barbacks get a 25% share of the total 
tips, the bartenders split the rest evenly.

We tip higher than most places, but our barbacks also do work that is reserved 
for bartenders usually.  So, we pay them accordingly.  Every time they 
complain that they do too much work, and the bartenders don't do enough (this 
happens about every 3 months), all we have to do is remind them that they get 
the highest tipout of any bar I know of in Houston.

The bartenders also frequently tip out individually if they feel a barback 
helped them out.  However, the mandatory 25% doesn't change - even if a 
barback does a bit of bartending (which is pretty rare).
